Metapod host Ron Crabtree with guest Lisa Ryan

In the latest episode of MetaPod, host Ron Crabtree is joined by Lisa Ryan, Chief Appreciation Strategist of Grategy, for a powerful conversation on workforce challenges and how building a culture of gratitude may be the key to solving them. As organizations in manufacturing and skilled trades grapple with a shrinking labor pool, digital disruption, and constant pressure to do more with less, this episode offers compelling, actionable strategies to retain employees and boost morale.

Culture You Can Feel

Lisa opens by emphasizing that culture is not a mission statement; it’s something you can feel the moment you walk through the door. If a workplace feels cold, disconnected, or “heads down,” that sends a message to both employees and job candidates. Creating a culture of connection and appreciation is good for both morale and a competitive advantage.

One bold takeaway from this episode is that toxicity is expensive, so you need to address it head-on. When leadership tolerates toxic employees or managers, it becomes a morale problem, and even further, a business cost. Lisa reminds us it’s often the best employees who leave toxic environments, not the worst. Addressing bad behavior, even when it’s difficult, is critical for long-term success.

Measuring What Matters

To truly understand where engagement stands, Lisa recommends using short, consistent employee surveys and one-on-one “stay interviews.” These tools help uncover real feedback before employees become exit statistics. There is a caveat to this, though: Leaders must listen without defensiveness and take visible action; otherwise, trust erodes. Lisa urges managers to resist the temptation to justify complaints or look for “who said what.” Instead, treat feedback as a seed of truth. Sharing credit and implementing employee ideas, even if only some, shows teams that their voices matter.

Bridging the Generational Divide with Reverse Mentorship

With multiple generations active in the workforce, Lisa highlights the power of reverse mentorship. Baby boomers and Gen Xers bring experience and legacy, while younger employees offer fresh perspectives and digital fluency. Structured mentoring relationships can help both sides feel valued and build bridges across generational gaps. The key is to start with mutual respect – frame mentoring as a legacy-building opportunity for senior staff and a learning experience for younger employees. Be mindful of personality compatibility and give relationships time to develop.

Digital Transformation Without the Fear

Tech adoption doesn’t have to create resistance. Lisa suggests beginning automation with tasks workers hate, like repetitive heavy lifting, then reinvesting their skills in areas where humans add more value. Including the loudest critic in digital planning often turns skeptics into advocates, especially when their feedback is integrated into the solution.

It’s also important not to rush change. Pilot programs, digital twins, and ongoing coaching, especially for older workers, create psychological safety during transitions.

Creating a Safe-to-Fail Environment

Innovation requires experimentation. Lisa encourages companies to treat mistakes as treasures, as they are opportunities to learn and grow. She references Toyota’s culture, where failure is owned by leadership and used as a springboard for improvement rather than punishment. A safe-to-fail culture unlocks creativity and accelerates innovation.

Rethinking Onboarding

Retention starts before day one. Lisa outlines a reimagined onboarding experience: welcome packages, personalized videos from leadership, and a desk that’s ready to go. The goal is to make a new employee’s first day feel like a celebration, not an afterthought. Regular check-ins at 1 week, 30 days, and 90 days can help reaffirm their decision to stay.

Connect and Learn More

In a time when manufacturing companies are struggling to retain talent and modernize their operations, Lisa offers a refreshingly human solution: gratitude. By shifting how we engage, onboard, mentor, and listen to employees, we create cultures that thrive.
